Abstract
Home Role Salience and Wellbeing: A Boundary Theory Perspective
by
Taylor A. Clements
This dissertation tested a multiple serial mediation model connecting home role salience to emotional exhaustion, work-family conflict, life satisfaction, and job satisfaction and reflects an integrated approach synthesizing identity theory, boundary theory, and recovery theory. It posits that employees who emphasize their home role identity are motivated to protect that role, which in turn enables them to psychologically detach from work, and promotes better well-being. This indirect effect is hypothesized to be conditional on segmentation supplies and type of work arrangement (in-person, hybrid, remote). Employing a two-wave, time-lagged design and utilizing Prolific to recruit participants using both self-reported and other-reported (e.g., cohabitants of the participants) data via online questionnaires, final matched samples of 128 and 68 participants were obtained for self-reported and other-reported samples, respectively. The results suggest that home role salience does not indirectly affect the study outcomes regardless of data source and is not moderated by segmentation supplies or work arrangement. However, some direct effects within the model were supported that offer theoretical and practical implications.
